# The Talent Algorithm: Moving Past Metrics to Genuine Competence Architecture
Most organizations measure talent with proxies — degrees, years of experience, keyword-matched resumes — because proxies are easy to score at scale. The harder, more valuable question is whether those proxies actually predict competence, or just correlate with it loosely enough to feel defensible.
**Why proxies dominate**
Metrics persist because they're legible: a hiring algorithm can filter on a degree or a certification far more easily than it can evaluate actual problem-solving ability. The tradeoff is real — legibility comes at the cost of accuracy, and organizations that optimize purely for measurable proxies risk systematically filtering out capable people who don't happen to match the proxy, while passing through people who do match it without the underlying skill.
**What competence architecture looks like instead**
A competence-first approach means designing evaluation around demonstrated ability — work samples, structured problem-solving assessments, real task performance — rather than credentials that merely correlate with it. This is harder to build and harder to scale than keyword filtering, which is exactly why most organizations default to the easier proxy instead.
**The genuine tension**
This isn't a solved problem with an obvious answer. Proxy-based systems are more consistent and harder to game through subjective bias, even if they're a blunter instrument. Competence-based systems can be more accurate but introduce their own evaluator judgment calls, which come with their own risk of inconsistency or bias. Neither approach eliminates the underlying difficulty of measuring ability at scale — they just trade one set of failure modes for another.

The organizations getting the most value from talent evaluation aren't the ones with the most elaborate metrics — they're the ones honest about what their metrics actually measure, and willing to build harder, more direct evaluation where the proxy and the reality have drifted apart.
